Part 3 of 5 · The Hiring Paradox

Between “apply” and “hello” there’s a black hole. A lot of good candidates disappear into it.

The Hiring Paradox · Part 3: screening moves from keyword filters to a person, knockout questions from any mismatch to true requirements, and candidates from silence to a clear answer

Applicant tracking systems were built to organize volume. Now they’re making decisions. Keyword filters and knockout questions reject people before a human ever reads a word they wrote. In Monster’s 2026 survey, 41% of employers already use automated tools in hiring or workforce management, and 31% more plan to.

Here’s the uncomfortable part for hiring leaders: most of us have never looked at who our process rejected.

How to audit the black hole:

    1. Read the rejects. Pull a sample of who the system screened out and see who you’d have wanted to interview. It’s the fastest audit you’ll ever run.
    2. Limit knockout questions to true requirements. A license the role legally needs, not preferences dressed up as rules.
    3. Close the loop. Every applicant gets an answer, even if it’s a short one.
    4. Keep a person in charge of the decision. Tools can sort. People should choose.

A black hole doesn’t just lose candidates. It loses your reputation with every person who never heard back.

Next in the series: hire the skills, not the résumé.
